01 · The essentials

In 30 seconds

The leaders who keepthe plant running

What we recruit

The industrial, plant and operations directors, supply chain directors, then production, maintenance, lean and QHSE managers, and the process experts a site depends on.

Who it is for

Aerospace and defence, pharmaceuticals, chemicals, automotive, mechanical engineering and metallurgy, heavy industry and continuous process.

How

Mapping of real organisation charts: who runs which plant and on what trajectory, then confidential direct search. The interview covers processes, OEE, planned shutdowns and management under pressure.

The proof

Three industrial management roles filled for an international group (CAPEX of €200m), six hires in six months for the ELAURIS group.

What we recruit

  • Industrial director
  • Operations director
  • Plant director
  • Supply chain director
  • Production manager
  • Maintenance manager
  • Lean manager
  • Process engineer

02 · The problem

What a plant without a leader costs

When a plant director is missing,it is OEE that drops

Interim management, poorly prepared shutdowns, teams with no direction: the cost of an empty post shows first in the site's indicators.

  1. The best do not look at job ads

Plant directors and production managers are in post. We go and find them where they work.

  2. A generalist cannot assess them

OEE, planned shutdowns, process safety, management under pressure: it takes an engineer to ask the right questions.

  3. The succession is missing

Directors are retiring with no trained successor, and some young engineers choose head office over the site.

03 · The practical case

Case study · international group

Three plant directorsfilled without a single job ad

An international group is running an energy transition programme worth 200 M€, new works and operations side by side. It needed its site directors, without the market knowing.

Operating sites and new works

International group · confidential

One operations director and two plant directors

The context
Industrial sites in a phase of major development, where new works and operations are run side by side, as part of a €200m programme.
The challenge
Hiring three executives in parallel, under reinforced NDA, with no job ad and no leak, for profiles who must handle both a construction site and a production line.
What we did
Mapping of the sector's real organisation charts, more than 30 profiles approached directly, tight site-by-site shortlists, then 90 days of support after the start date.
The result
3 roles out of 3 filled, in 6, 6 and 4 weeks. Zero job ads, zero leaks.

04 · The field

Six industrial sectors

No two plantsare ever alike

A pharmaceutical plant director is not an automotive plant director. Each sector has its own standards, constraints and talent pool.

05 · Lean

Operational excellence

Six lean toolsthat reveal a candidate

We do not ask whether they know these tools. We ask what they did with them, with figures to back it up.

  1. Value Stream Mapping

Mapping of value streams to identify waste and prioritise improvement projects.

  2. Sort, set in order, shine, standardise, sustain

The foundation of shopfloor culture. A gauge of a candidate's operational maturity.

  3. Quick changeover

Reducing changeover times. Direct impact on flexibility and productivity.

  4. Continuous improvement

A culture of problem-solving driven from the shopfloor. A good lean manager trains and coaches, they do not do it for the team.

  5. Overall equipment effectiveness (OEE)

The central measure of machine performance. A production director can explain it and manage it.

  6. Poka-yoke, error-proofing devices

Error-proofing systems built into the process. Reveals the quality maturity of a production candidate.

06 · Industry 4.0

Hybrid profiles

Industry 4.0:where the talent pool is thinnest

Shopfloor culture and digital mastery: rare profiles, which are not found through job ads, and which have to be assessed carefully.

  1. Automation & SCADA

Profiles who master Siemens TIA Portal, Schneider Unity Pro, Wonderware or iFix supervision. Hybrids of electrical and IT, extreme tension in the market.

  2. MES & industrial data

Manufacturing Execution Systems, real-time indicators, production reporting. Combined IT and shopfloor profiles.

  3. Robotics & cobotics

Integration of FANUC, Kuka, ABB and Universal Robots robots: programming, simulation, maintenance.

  4. Maintenance 4.0

CMMS, vibration analysis, thermography, connected sensors. Shopfloor and digital culture required.

  5. Managers who are leaving

Plant directors are retiring with no trained successor: the succession gap is widening.

  6. Engineers drawn elsewhere

Some young engineers choose consulting or head office over the industrial site: the shopfloor talent pool is shrinking.

The Volta Executive method

Hire a plant directorwithin 3 weeks

A 1-hour scoping session and a scorecard, mapping of the search ecosystem, a shortlist within 10 days, a hire within 3 weeks. The 3 weeks run from scoping to the chosen candidate, offer accepted, when the five key success factors are in place. The candidate's notice period, often three months for a manager in post, then comes on top.

  1. Day 1

    A 1-hour scoping session and a scorecard

One hour with the future manager, not just HR. We come out with the three results expected at twelve months, the real budget including variable pay, and a scorecard ranking each skill: essential, necessary, useful, bonus.

Deliverable: Scorecard approved by the manager

  2. Days 1 to 3

    Map the search ecosystem

The companies, sites and roles where the profile really exists: competitors, suppliers, customers, neighbouring sectors doing the same job under another name. We know how many people fit the scorecard before writing the first message.

    Deliverable: A quantified talent map

  3. Within 10 days

    A shortlist within 10 days

Three to five candidates approached directly, met, assessed against the scorecard by an engineer, presented with their motivations and real salary expectations. Not a pile of CVs.

Deliverable: 3 to 5 reasoned profiles

  4. Within 3 weeks

A hire within 3 weeks by direct search

Two interview rounds at most, with the direct manager. The package and the counter-offer are prepared before the final interview: the offer goes out within 24 hours and the chosen candidate says yes.

Deliverable: Offer accepted, start date set

At an industrial siteThe mapping starts from the real organisation charts : who runs which plant, in which group, on what trajectory. We do not prospect blindly.

  • Replacement guarantee of 3 to 6 months
  • Onboarding follow-up over 90 days
  • Confidentiality, NDA on request
  • Published fees: 25% of the annual gross package for one position, 23% per position from two similar positions entrusted together, one-third deposit, exclusive mandate

6 questions

Frequently asked questionson industrial recruitment

How do you recruit an industrial site director in 2026?

Recruiting an industrial site director requires direct search among profiles who are rarely actively job-hunting. These profiles combine management of multidisciplinary teams (production, maintenance, QHSE, support), running a site P&L and knowledge of regulatory constraints. A generalist firm does not master these environments. Volta Executive maps sector talent pools and approaches candidates confidentially. Shortlist within 10 days, hire within 3 weeks, candidate's notice period on top.

What is lean manufacturing and why are these profiles scarce?

Lean manufacturing is a production philosophy derived from the Toyota Production System, aimed at eliminating waste in value streams. Good lean managers are not just tool experts (VSM, 5S, Kaizen, SMED), they are leaders able to transform a team culture over several years. Lean Six Sigma Black Belt certifications are common; the ability to change a site's culture is not.

How do you assess a candidate on OEE during a hire?

OEE (overall equipment effectiveness) measures the real performance of a production tool by combining availability, performance and quality. A good production director must be able to explain it, to have managed it hands-on, with figures to back it up, and above all to tell how they improved it. Volta Executive asks precise questions: what was your OEE when you arrived, which actions had the most impact, how did you involve maintenance. The answers reveal the real level.

Why does predictive maintenance create a recruitment problem?

Predictive maintenance radically changes the profiles sought. Companies need professionals able to combine traditional technical culture with command of real-time monitoring tools: vibration, oil analysis, thermography. These hybrid profiles are few and in high demand in heavy industry, chemicals, energy and aerospace.

Which profiles for an ICPE Seveso site?

An ICPE Seveso classified site imposes requirements in the management of major industrial risks, hazard studies and safety organisation. The site directors, operations directors and QHSE managers working in these environments have specific expertise that transfers poorly. Volta Executive systematically assesses real command of emergency procedures, prevention plans and prefectural requirements.

What budget should you plan to recruit a plant director or an industrial director?

The budget depends on the level of the role and the complexity of the sector. A plant director in standard industry: €80-130k package. A multi-site group industrial director: €110-160k. In GMP pharma or Seveso chemicals, the scarcity of the profile pushes pay upwards. Volta Executive's fees are 25% of the annual gross package for one role, 23% per role from two similar roles, entrusted together, a one-third deposit at launch, deducted from the final invoice, balance on signature of the promise of employment, on an exclusive mandate, with a replacement guarantee.
