Hunt your next job by yourself

You apply, and nobody replies. The silence has three causes, and none of them is your profile: job ads, headhunters and your first message. Here they are, followed by the 5-step method to enter the hidden job market.

What you do

Apply, and wait

In one large company in two, software sorts your CV before a human reads it. Then it lands with an HR person who handles six roles alone and does not know your trade. Sometimes the role has already been filled, or no longer exists.

With the method

Write to the person who has the need

A message to the site director or technical director, about a specific fact of their company. No filter between you: they read it themselves.

The result

You are wearing yourself out.

Evenings spent applying, follow-ups that go unanswered, and in the end you doubt your profile.

“Your profile is not the problem. Your approach is.”

03 · The method

The guide in one picture

Five steps, five beliefs to break

A simple, measurable discipline that runs over 3 to 6 months. The trap is jumping to step 3, writing, without having done steps 1 and 2 properly.

You start from 100 companies. You end up with someone who recommends you, and one concrete action: your first five messages.

  1. “I am open to any opportunity.”
  2. “HR is the right way in.”
  3. “I introduce myself, and attach my CV.”
  4. “Thirty messages with no reply: the method does not work.”
  5. “A good interview, then I wait for them to call me back.”

The thread: talk about the other person, and count your sends.

Everything you need to take action

Open the step you are at: the sources, the tested Google queries, the screenshots, the message templates and the tables are inside.

Step 1 · Target

Know what you want, then list 50 to 100 companies that have a reason to read you now.

Open
Step 1 out of 5

As long as you write “I am open”, you are nobody's priority. Before targeting companies, target what you want.

The four questions to ask yourself first

  • In my last 3 assignments, what really made me tick?
  • Which environments do I avoid? (size, culture, pace, management, travel)
  • What am I credible on today? (not tomorrow, now)
  • What is my non-negotiable floor? (pay, remote work, mobility, excluded sectors)

Your target sentence, in six boxes

Target roleEmbedded electronics design office manager
Type of companySME or mid-cap

What you acceptOccasional travel in Europe

One empty box, and the message that follows will be vague.

Build the list: 50 to 100 companies

For each company: the name, the city, two target decision-makers and a trigger spotted.

Volta's take

Targeting is judged on one thing: can you say, for every company on your list, why it would need you now? If the answer is “I don't know”, it is not a target, it is an address. And the message you send it will show it.

Step 2 · Find

Two decision-makers per company, and the right channel to reach them. Google and LinkedIn, in that order.

Open
Step 2 out of 5

Google X-Ray queries LinkedIn from the outside: one role across several companies at once, without LinkedIn's limits. Native LinkedIn then shows who knows whom. Learn both.

Google X-Ray: the operators that work

site:fr.linkedin.com/intargets personal LinkedIn profiles in France

Two queries tested on Google on 23 September 2026

Example 1 · Technical decision-maker in a specific area

Example 2 · Energy operations, one region

site:fr.linkedin.com/in intitle:"directeur d'exploitation" | intitle:"responsable d'exploitation" "biomasse" | "réseau de chaleur" "Grand Est"

Google, beyond profiles

Decision-makers announcing a hire

site:linkedin.com/posts "nous recrutons" "réseau de chaleur"

A post from an executive who is hiring: a dated need, and a person to reply to.

Recent pages only

"directeur d'usine" "nomination" after:2026-06-01

after: limits results to pages published since the date. Ideal for appointments and contracts.

Org charts and public reports

Annual reports, concession-holder reports, brochures: the names are often in there.

The format of email addresses

To work out the format (firstname.lastname@...), then check it with a tool before writing.

Remove the noise

The minus sign removes recruiter profiles and internship ads.

Receive triggers without hunting for them

Native LinkedIn: stack the filters

  • Type the decision-maker's job title, not yours. You are not searching for “electronics engineer” but for “design office director”, “technical director”, “site director”: the people who could hire you.
  • Filter on 2nd-degree connections first. A 2nd-degree connection means one of your contacts knows the person. You will ask for an introduction (step 5).
  • Stack the filters before writing. A broad search produces noise. A fine search produces 30 usable names.

Checklist before writing

  • Your list of 50 to 100 companies is written, dated, accessible.
  • For each company: 2 identified decision-makers (name, role, LinkedIn URL).
  • You have tested a Google X-Ray query: intitle: and keywords in quotation marks.
  • You have saved a LinkedIn search with at least 3 filters.
  • You have noted a recent trigger for at least 30% of your list.
  • Your hunting tracker is ready (company, contact, channel, date, status, priority).

Step 3 · Write to us

You are not selling anything. You are trying to exist in the memory of someone who was not expecting you.

Open
Step 3 out of 5

One hard rule: the first message is about the other person, not about you. And until the relationship is established, you ask for nothing.

  • A hook that proves you read it. One precise sentence, anchored in a post, a project, a contract, a talk. Not “I saw your profile”.
  • An open question about the other person. Their situation, their challenge, their view of the trade. Not a “do you have a job opening”.
  • No request about you. No CV attached, no “I am looking”.

Not to send

“Hello, I am looking for an embedded electronics engineer position. I have 5 years of experience, I master Altium and LabView. I attach my CV.”

No hook, four “I”s, implicit request.

To send, and why

Hello [First name], I read your post on your design office's switch to model-based design.

Hook: proves you read it

How is the team experiencing this transition, does the physical validation culture hold up?

Open question about them

I am an embedded electronics engineer in Annecy, your take on the subject interests me.

One line about you, no request

Five templates, to fill in

What is in square brackets is filled in with what you have read about the person. Sent as is, a template is recognisable.

Follow-upAfter 7 to 10 days, on another channel, 2 at most

Hello [First name], thank you for our conversation yesterday. I take away [point 1], [point 2] and [point 3]. As promised, here is [article, contact or resource]. I will tell you how my conversation with [recommended contact].

Patience

Ask for nothing during 2 to 3 exchanges. Ask questions, listen, rephrase, add value. Once the relationship has settled, you can mention your situation. Often, the other person gets there first: “as it happens, we are looking for someone”.

Step 4 · Converse

  • Which project is saving or costing you the most time right now?
  • What has changed in your trade over the past three years?
  • When you hire, what can you not find?
  • Who around you follows this subject closely?
Three outcomes, all good
  • At minimum, a human exchange that broadens your understanding of the sector.
  • Often, one or two contacts to explore in their network.
  • Sometimes, a real or upcoming need in the company.

Step 5 · Referral

The only technique that changes the scale. One good introduction is worth ten cold messages.

Open
Step 5 out of 5

“Would you have two or three people in mind whom you think it would be useful for me to meet? I can prepare the introduction note.”

The end-of-interview sentence. Volta benchmark: acceptance rises from 30% to 80% when you offer to draft the introduction.

Follow-up within 48 hours
  • Personalised thank-you email that picks up 2 or 3 specific points from the conversation.
  • Adding value: an article, a contact, an idea useful to the other person.
  • LinkedIn invitation with a short note that places the conversation.
Keeping up the pace
  • Separate effort from result: count your sends, the replies come after.
  • Make it a ritual: same slots, same tracker, same time every week.

The hidden market, backed by figures

What Apec measures: the channel through which the hired manager was met.

Open

Apec distinguishes the open market, where the company publishes a job ad, from the hidden market, where it hires through its network, employee referrals or direct approach, without publishing anything. In more than one SME in three (37%), the hidden market is how it met the manager it finally hired.

The hidden job market, and how to get in

The problem

88% of managers browse job ads (Apec 2024): everyone is looking at the same tip of the iceberg. Yet 41% of hired managers were already known to the company or recommended (Apec 2025).

Who it is for

Managers and engineers in post, between roles or considering a move, in industry or energy. The method works wherever the hiring decision is made directly, outside HR.

The method

Five steps: target 50 to 100 companies, find two decision-makers in each, write a message that talks about them, converse, get recommended. It runs over 3 to 6 months.

What it delivers

06 · Questions

12 questions

What people still asks us

What is the hidden job market?

These are hires made without a published job ad: through networks, employee referrals or direct approach. According to Apec (2025), 41% of hired managers were already known to the company or recommended, 43% in SMEs. In one SME in four (28%), the network is how the company met the manager it finally hired.

Should you write to headhunters to find a job?

No. A headhunter is mandated by a company for a specific need, a specific profile, a specific timeline. If your profile does not match one of the 3 to 8 active assignments at the moment you write, your message cannot produce anything. Write to the decision-makers at the companies that interest you.

How many companies should you target?

50 to 100 companies, with 2 identified decision-makers for each (name, role, LinkedIn URL) and a trigger spotted: fundraising, signed contract, new executive. A full cycle runs on 100 contacts, and the method takes 3 to 6 months.

What should go in a first message to an executive?

Three ingredients, in under 300 characters: a hook that proves you have read the other person (a post, a project, a contract), an open question about their situation, and no request about you. No CV attached, no “I am looking”. You do not talk about yourself before the 3rd exchange.

Should you attach your CV to the first message?

No. A CV attached to the first message turns the exchange into a request before any relationship exists. It goes when the other person asks for it, often after the second or third exchange.

Should you write to HR?

Not first. HR protects the process; the need arises with the operational decision-maker: executive, industrial director, technical director, site director. That is who you should aim at.

Does X-Ray search still work in 2026?

Yes. Tested on 23 September 2026: site:fr.linkedin.com/in for profiles, intitle: for the role, and expertise keywords in quotation marks, which Google searches across the whole profile.

How many follow-ups can you send without harassing?

Two follow-ups at most, spaced 7 to 10 days apart, switching channel. Each follow-up brings something new, not pressure.

What results can you expect from a cycle of 100 contacts?

Volta benchmark: on average 8 to 15 replies, 4 to 8 conversations and 1 to 2 serious leads. Job hunting is 80 to 90% non-replies: you measure what you send, not what comes back. If you have not reached your 100 contacts, your zero results teach you nothing.

How do you ask for an introduction at the end of an interview?

“Would you have two or three people in mind whom you think it would be useful for me to meet? I can prepare the introduction note.” Volta benchmark: the acceptance rate rises from 30% to 80% when you offer to draft the introduction yourself.

Should you stop answering job ads?

No. The job ad remains the leading hiring channel: for 54% of companies, it is what most often led to meeting the hired manager (Apec 2025). Answer the ads that genuinely match your target. The rest of your time goes to becoming one of the 4 hired managers out of 10 whom the company already knew or who were recommended to it.

How do you get noticed by a headhunter?

You do not apply to a headhunter, you make yourself findable. They search by job title and by trade keywords, like the queries in step 2: your LinkedIn profile must carry your exact title, your facilities, your technologies and your region. In 2023, one in two managers in post was approached at least once by a headhunter or a firm (Apec 2024). At Volta Executive, the way in is a job opening: you submit your CV, and we contact you if your profile matches.

Previous editions quoted “70% of the hidden market”. This figure circulates everywhere, with no primary source that we have been able to find: it has been removed.
